The answer... without the scenic route
Options include freelance marketplaces such as Upwork or Fiverr, specialist communities, referrals, production networks, and direct applications. Each route has different fees, protections, review quality, and fraud risk.
Inside this guide 8 parts
Source from more than one credible channel
Options include freelance marketplaces such as Upwork or Fiverr, specialist communities, referrals, production networks, and direct applications. Each route has different fees, protections, review quality, and fraud risk.
Check current platform terms and payment rules. Do not plan to move a relationship off-platform in violation of an agreement. Reviews can help, but they can also reflect different scopes and clients. Read the actual feedback and inspect relevant work.
Write a job post that filters for fit
Include the format, typical length, expected workload, asset-sourcing responsibility, turnaround, budget structure, revision policy, and application instructions. Ask for two or three directly relevant samples and a short explanation of the editor's role on each.
Add one small attention check that matters to the work, such as identifying a misleading visual in a sample brief. Avoid gimmicks that test obedience rather than competence.
Do not publish private channel analytics or confidential acquisition details in the job post.
Run a properly paid test project
Shortlist a manageable number of candidates and give each the same authorized source packet, creative outcome, technical requirements, deadline, and revision allowance. Pay the rate agreed for the test. Do not ask for a full usable production for free or at an undisclosed discount.
If the test output may be published, define ownership, license transfer, and additional compensation before work begins. Use a test segment when a full video would be wasteful, but include enough material to reveal pacing and judgment.
Score the work and the process
Use weighted categories such as:
| Category | Example weight |
|---|---|
| Story, pacing, and viewer clarity | 30% |
| Visual accuracy and rights discipline | 25% |
| Technical execution | 15% |
| Brief adherence and organization | 15% |
| Communication and reliability | 15% |
The weights are an editorial choice, not a universal benchmark. Record why each score was given. If a deadline slips, evaluate the notice, reason, revised plan, and pattern. Do not diagnose dishonesty from one delay.
Where this gets expensive
A single test can be affected by topic familiarity, availability, or misunderstanding. Start with a limited paid engagement and review performance across several projects before making the operation dependent on one person.
Keep going from here
Next step: Design backup capacity before a deadline exposes the gap. The next lesson shows when two editors make sense and when documentation plus an on-call backup may be enough.

Keep these three things
The short version
- Use relevant samples, references, and a paid test as separate evidence.
- Give comparable candidates the same brief, conditions, and transparent compensation.
- Score both the finished work and the working process, then confirm the pattern over time.
